有鑑於台灣老年人口數快速成長及生育率降低,而造成少子女化,未來勢將衍生勞動力減少的問題。為了迎接高齡化的社會,本文有別於以往僅針對生理上的探討,而是探討職場上的老化,如何讓中高齡員工的學習力再繼續發展,使職涯不中斷、不褪色,為各企業永續發展的一大重點,因此本研究以「成功老化」為研究主軸,從組織面與能力發展之訓練觀念作深入探討,檢視成功老化的影響因素。

本研究以「成功老化」作為中介變項,探討知覺組織支持、訓練遷移對於工作滿意度的影響。在樣本的選取上,研究對象並不特別限制特定的職業或產業,僅將條件設定在45歲以上的在職工作者,作為本研究之研究對象,有效問卷回收率為97.14%。

研究結果發現,成功老化對知覺組織支持、訓練遷移與工作滿意度具有中介效果;當知覺組織支持、訓練遷移的程度愈高,成功老化也愈提高,進而促進員工的工作滿意度。希冀藉由本文能使企業更進一步尋找出實務對策。


In view of this, the growth rates of the elderly population have probably risen,
and fertility rates reduce, the future will definitely resulting the problem of labor .
In order to meet the aging society, this research discusses not only the older workers’ physical condition , but also to explore the working performance. How to make the learning ability of elderly employees to continue development, so that their career may not interrupt, not fade is a major focus for the sustainable development of enterprises.In a word, this study uses "successful aging" as the primary concept to explore.

This study use "successful aging" as a mediating variable, exploring the perceived organizational support, transfer of training, and job satisfaction. In the sample selection, the study is not particularly limited specific occupations or industries, the condition set at 45 years of age in workers author, as the research object of this study, the effective response rate was 97.14%.

The results showed that successful aging has mediating effect in perceived organizational support, transfer of training, and job satisfaction, When the higher the degree about perceived organizational support, transfer of training, and successful aging is also more improved, thus contributing to employees' job satisfaction. We hope enable businesses to find out further practical countermeasures by this study.
