  •   在全球競爭激烈、技術日新月異的進步以及動態多變的商業環境下,若企業要想保持競爭優勢,就必須在環境快速變化中,保持相當的靈活性與適應性,並且不斷地發展新思維與創新。在這過程中,越來越多企業開始意識到員工積極主動地提出建設性意見的重要性,因為員工是企業裡最了解市場變化與顧客需求的人,故能夠幫助企業及時糾正問題,並提出建設性建議,進而提升組織績效;因此,企業如何能夠促使員工產生更多建言行為的表現,為本研究的重點。透過本研究整理的文獻發現,管理者的領導風格與員工心理動機,皆是引發建言行為發生的關鍵因素,但過去探討建言行為之相關研究,並未發現學者曾探討以倫理領導為自變項並且以心理賦能為中介變項之研究;因此,本研究以員工建言行為為核心變項,基於角色理論、角色外行為理論構建了本研究的研究框架,研究倫理領導對員工建言行為的影響,並驗證了心理賦能的中介作用。

      本研究採取實證研究,透過配對之紙本問卷發放方式來蒐集樣本,研究對象為一般在職管理者與其選定部屬,共回收了300份問卷來進行分析,使用SPSS 12.0 與LISREL 8.51統計分析軟體對研究假設進行驗證,透過階層迴歸分析後,得到以下結論:

    1. 倫理領導、心理賦能與建言行為兩兩變項之間皆具有正向關聯性
    2. 心理賦能確實在倫理領導與建言行為之間扮演著部分中介的角色


    In the age of globalization, rapid change of technology and dynamically business environment, if the enterprises want to maintain a competitive advantage, it is necessary to maintain considerable flexibility and adaptability. Enterprises have to continue to develop new ideas and innovations. In this process, more and more enterprises are beginning to realize the importance that employees actively provide constructive ideas, because the employees understand the market changes and customer needs the most in the enterprises. They can help the enterprises to correct problems in time and provide constructive suggestions to enhance organizational performance. Therefore, the focal point of this study is how to motivate the employees to do more voice behavior. From the literature of the present study, we found that the manager’s styles of leadership and the psychological motivations of the employees are the key factors that lead to the occurrence of voice behavior. In the past, there is no scholar has explored the Ethical leadership as the independent variable and psychological empowerment as mediator variable on the study. Therefore, the core variable of this study is voice behavior, and based on role theory, extra-role theory has built the framework. This study investigated the impact of Ethical leadership to Voice behavior, and also explored the mediating effects of psychological empowerment. This study uses the empirical research, and analyzes 300 samples of formed and paired questionnaire(manager and their selected subordinates),and uses SPSS 12.0 and LISREL 8.51 statistical analysis software for research hypotheses. From hierarchical regression analysis, the following conclusions: 1. Between the Ethical leadership, Psychological empowerment and Voice behavior has a positive correlation respectively. 2. Psychological empowerment plays a partial mediating role between Ethical leadership and Voice behavior.
