本研究以海外適應性與工作投入作為重點切入研究主題,首先探討可能影響兩變項的個人因素和社會支持因素;接著探討外派人員透過海外適應性和工作投入之後,如何進一步影響工作滿意度、組織承諾和離職傾向,以獲悉外派的成功性;最後再探討工作投入在海外適應性及其他工作態度和行為間的中介效果。並且,本研究由115位外派至大陸的台商來證實本研究的假設,結果發現如下:
一、神經質人格傾向會對海外適應性造成負向影響;配偶支持會對海外適應性造成正向影響;
二、審慎性人格傾向會對工作投入產生正向影響;
三、海外適應性會對工作滿意度產生正向影響;
四、工作投入會對工作滿意度與組織承諾產生正向影響,且對離職傾向產生負向影響。
五、工作投入在海外適應性與工作滿意度之間有中介效果。


This study focuses on expatriate adjustment and job involvement. The purposes of the study includes: First, the examination of the influence of individual characteristics and social support on expatriate adjustment and job involvement; second, to examine the influence of expatriate adjustment and job involvement on job satisfaction, organizational commitment and turnover intention; the last, to examine the mediating effect of job involvement between expatriate adjustment and other job attitudes and behaviors. Data from one hundred and fifteen Taiwanese expatriates on Mainland China were used for hypothesis testing. The following are the research findings:
1、Neuroticism is negatively related to expatriate adjustment; spousal support is positively related to expatriate adjustment.
2、Conscientiousness is positively related to job involvement.
3、Expatriate adjustment is positively related to job satisfaction.
4、Job involvement is positively related to job satisfaction and organizational commitment, negatively related to turnover intention.
5、Job involvement has mediator effect between expatriate adjustment and job satisfaction.
