  • 美髮產業過去多為家庭理髮,工作時間彈性,但是現在不但競爭激烈,且工時長。除了技術之外,客人也很挑剔服務品質,又有目標客數的壓力,使美髮業的壓力大增。整體來說,從業人員的工作壓力比從前還要大,也因此美髮從業人員出現了生活不平衡的狀態,難以兼顧家庭與工作,可想而知一根蠟燭兩頭燒。因此,本研究試圖以情緒耗竭為中介變項,探討工作家庭衝突與離職傾向的心理歷程,以了解員工受到工作家庭衝突後,對自身所造成的衝擊與自身可能會採取的行為。接著以知覺工作家庭衝突探討對工作家庭衝突對於情緒耗竭心理歷程的調節影響與情緒耗竭對離職傾向歷程的調節影響。

    本研究以方便抽樣方式,抽取142位樣本,收集樣本範圍是已婚美髮從業人員,不限職務,作為本研究的研究對象來探討工作家庭衝突、情緒耗竭、知覺工作價值與離職傾向四者之間的影響,進而探討情緒耗竭的中介效果與知覺工作價值的調節效果。分析結果發現,工作家庭衝突能直接預測到離職傾向,且情緒耗竭具有完全中介效果,工作家庭衝突會透過情緒耗竭而影響離職傾向。再者,研究也指出員工若知覺工作價值能有效降低情緒耗竭與離職傾向之間的正向關係,也就是當情緒耗竭致使了員工有離職的念頭,讓員工體認工作價值,可以降低員工的離職意念。最後本研究根據研究結果,進一步說明研究限制、未來研究方向及實務意涵。


    Hairdressing industry was a clockless industry, because most workers open the shop by themselves and they can control the open and close time. But now, Hairdressing industry is changed, they have not only highly competition, but long working hours. Meanwhile, they have to achieve the goal which the company assigned.
    Nowadays, customers’ needs are much more than before. They ask hairdressers got to have mature hair-design technique and they also critic the quality of service. Their requests are the main pressure of hairdressing employees. Compared to the past, workers’ pressure are indeed much heavier than before. It caused those hairdressers’ life lost the balance. For those hairdressers, it’s difficult to balance family and work. Therefore, this study attempts to make the relationship between perceived job value, work-family conflict, emotional exhaustion and turnover clear. Moreover, I examined the mediating effect of emotional exhaustion and the moderating effect of perceived job value.
    In this study , totally 142 usefel samples are collected by convenience sampling. All samples are married and work in hairdressing industry. According to the result of the research, work-family conflict can positively predict turnover. Besides, emotional exhaustion has the complete mediation effects between work-family conflict and turnover. And perceived job value would moderate the relationship between emotional exhaustion and turnover. When employees perceive job value more, the connection between emotional exhaustion and turnover is getting weak.
    Based on the results of this study, we discussed the implications for future research and the application of this study were further discussed in the end.
