  • 隨著商業的快速發展,迫使企業需要比競爭對手更快地對問題做出反應,以掌握競爭優勢。而陰陽理論(Yin-Yang)的概念也在近年受到更多的重視。過去研究著重從宏觀角度探討陰陽理論如何應用在商業環境與企業問題之中,而本研究從矛盾領導行為(Paradoxical leader behavior)出發,探討矛盾領導行為在企業內對單位及單位績效的影響。另外在兩者之間的中介與調節機制也會在本研究中進行探討。本研究的研究對象為37間企業74個部門單位,包含高階管理職、單位管理職與單位員工,共518名。本研究採用多層次結構方程模型(Multilevel Structural Equation Modeling, MSEM)進行資料合併檢驗,研究結果顯示單位雙歧會中介矛盾領導與單位績效之間的關係;而吸收能力會調節單位雙歧和單位績效之間的關係。


    With the rapid development of business, companies are forced to respond to problems faster than their competitors do in order to gain a competitive advantage. The concept of Yin-Yang has also received more attention in recent years. In the past, the research focused on how to apply the theory of yin and yang to the business environment and corporate issues from a macro perspective. This study starts with the Paradoxical leadership and explores the impact of leadership behaviors on the unit and unit performance within the company. In addition, the mediating mechanisms and moderating mechanisms between the two will also be discussed in this study.
    The research object of this study is 74 departments and units of 37 enterprises, including high-level managerial staff, unit managerial staff and unit staff, totaling 518 persons. In this study, multilevel structural equation modeling (MSEM) was used for data combination testing. The results showed that unit ambidexterity can mediating the relationship between Paradoxical leadership and unit performance; and absorptive capacity can mediating unit ambidexterity and unit performance.
    This paper contributes to Paradoxical leadership and unit performance research by revealing the mediating mechanisms and moderating mechanisms.
