  • 為立足於高速發展的現代社會,企業需要不斷維持創新,從而提升企業競爭力。在這裡,現代化企業管理模式都遵循著以人爲本的原則,考慮到充足的人力資本能夠提高企業生產效率與創新。因此,挖掘和培養員工雙岐能力将成为企業提升創新與績效的有效措施。過往研究著重探討組織雙歧對組織績效的影響,然而少有文獻對員工個人雙歧與工作績效間的影響作用進行討論,故本研究結合 AMO (ability, motivation, opportunity)觀點探討員工個人雙岐對工作績效的影響。本研究樣本來自個別大陸地區與臺灣地區的35 家企業 70 個部門,包括高階管理職 71 名、一般管理職 142 名、員工 284 名。本研究採用多層次結構方程模型(Multilevel Structural Equation Modelling, MSEM)進行資料分析。最終通過研究發現,員工自我效能在個人雙歧與工作績效間起著部分中介的作用。本研究從 AMO 理論視角出發,借鑒自我效能感與社會資本理論以深化員工個人雙歧與工作績效間關係的討論。


    To build a foothold in the fast-developing modern society, companies need to continue to innovate to enhance their competitiveness. Here, modern enterprise management models all follow the people-oriented principle, considering that sufficient human capital can improve enterprise production efficiency and innovation. Therefore, tapping and cultivating employees' ambidexterity will become an effective measure for enterprises to improve innovation and performance. Previous studies focused on the impact of organizational ambidexterity on organizational performance. However, there is little literature on the influence of employees’ ambidexterity and work performance. Therefore, this study combines AMO (ability, motivation, opportunity) viewpoints to explore employees’ ambidexterity impact on job performance. The sample of this study comes from 70 departments of 35 companies in individual mainland China and Taiwan, including 71 senior management positions, 142 general management positions, and 284 employees. This research uses Multilevel Structural Equation Modelling (MSEM) for data analysis. Finally, through research, it is found that employee self-efficacy plays a part in the mediating role between personal ambidexterity and job performance. From the perspective of AMO theory, this research draws on self-efficacy and social capital theories to deepen the discussion of the relationship between employees’ ambidexterity and job performance.
