本研究欲探討人格特質當中的正向情感、負向情感與工作家庭衝突以及工作家庭增益之關係。主要研究目的有二:(一)釐清正負向情感與工作家庭衝突、工作家庭增益之間的關係。(二)探討正向情感於知覺組織支持與工作家庭增益之間,以及於知覺家庭支持與家庭工作增益之間的調節效果。
本研究採用問卷調查的方式,共蒐集了416份有效問卷,樣本組成皆為正職工作者。本研究結果發現,正向情感僅對工作家庭增益有顯著的正向關係。負向情感僅對工作家庭衝突有顯著的正向關係。此外,知覺組織支持與知覺家庭支持分別對於工作家庭增益與家庭工作增益具有顯著的正向關係。正向情感無法調節知覺支持與增益之間的關係。
本研究結果發現人格特質的差異,對於工作家庭之間的角色扮演會帶來不同的影響。此將有助於管理者於選人用才時的思維更趨多元,於管理上更具有效率、效能,近一步達成工作與家庭之間的平衡。本研究於最後並提出研究限制與未來研究建議,以供後續研究的發展。


The present research focused on work-family conflict (WFC) and work-fmaily enrichment (WFE), specifically examining the relationships of both positive affectivity (PA) and negative affectivity (NA) to work-family conflict (WFC) and work-family enrichment (WFE). Survey data were collected from 416 full-time employees.
Results of hierarchal regression analyses suggest that people with high PA may experience more WFE and people with high NA may experience more WFC. The results also showed that people experienced more support from organization and family may produce more WFE (in both directions: WFE and FWE). However, PA was not found to be a moderator variable between perceived organizational/family support and WFE/FWE. Such results revealed that personality may have differential impact on WFC and WFE. The managerial implications and limitations of the study are discussed.
