  • 本研究欲探討領導者-成員交換關係(LMX)影響工作干擾家庭(WFC)之途徑。因此,藉由LMX的作為調節變數,探討對WFC與其前因變數-工作負擔、其後果變數-情緒耗竭之影響。主要研究目的有兩項:(一)探討LMX對於WFC之影響。(二)探討LMX如何調節WFC、工作負擔與情緒耗竭的中介關係。
      本研究採用問卷調查的方式,共蒐集321份有效問卷,樣本發放對象為正職工作者。經實證研究結果發現,WFC(行為)、WFC(時間)會部分中介工作負擔與情緒耗竭之關係。此外,LMX會調節WFC(行為)與情緒耗竭的關係。研究結果有助於組織了解,管理者僅能藉由LMX充實成員的心理資源,而員工的外在資源仍需要組織協助提供。本研究在最後並提出研究限制與未來建議,提供後續研究者有進一步探討的方向。


    The aim of this study is to explore the way that how LMX influences WFC. In this study, we set LMX as a moderator to examine the relationships among workload, WFC and burnout. And there are two main aspects in this study: (1) Examine the relationship between LMX and WFC. (2) Examine the moderating effect of LMX between WFC, workload and turnout.
    This study conduct questionnaire survey to collect data, and 321 valid questionnaires were collected from official employees. The result revealed that WFC (behavior) and WFC(time) partially mediates the relationship between workload and burnout. Also, LMX would moderate the relationship between WFC (behavior) and burnout. These outcomes show that managers could only enrich employees’ mental resources by LMX; however, employees’ external resources still need to be supported by the organization. At the end of, the managerial implications of the study would be discussed, and the suggestions for the future studies would also be provided.
