有鑒於學者提出目標承諾對於員工績效的影響性。本研究針對目標承諾加以探討分析。過去研究指出工作面及激勵制度都會有效影響員工的績效表現,但卻忽略重視員工對於自我工作目標的承諾度。因此本研究提出以工作特性、激勵制度為自變數,目標承諾為中介變數,工作績效為依變數。探討工作特性與激勵制度是否會透過目標承諾影響工作績效的表現。以業務型工作者為鎖定之探討對象。透過紙本及電子問卷方式,收集193份樣本進行分析。結果顯示:
1.工作特性對工作績效有顯著的正向影響關係,亦會透過目標承諾的部份中介效果來影響工作績效。
2.激勵制度對工作績效有顯著正向影響關係,亦會透過目標承諾的部份中介效果來影響工作績效。
It is supported to the relationship between goal commitment and performance of staff that academic had been done. In the past research that job characteristics and motivate system can affect staff’s work performance, but ignore goal commitment. Goal commitment is vital in staff to do work. Therefore this paper uses goal commitment as the mediate variables to examine how motivate system and jobcharacteristics affeccts work performance. And to examine job characteristics and motivate system can as goal commitment to affects work performance. The sample of the paper was Sales Representative. It gathered 193 samples by questionaire and online survey and took into analysis.
1.Job characteristics and work performance influence relationship. And goal commitment as partially mediates the relationship between job characteristics and work performance.
2.Motivate systems and work performance influence relationship. And goal commitment as partially mediates the relationship between motivate systems and work performance.
