在現代社會中,組織面臨著全球化競爭,而帶領整個企業的不只是一個管理者,更需要的是領導者,能影響整個組織,帶領各個單位達成目標。在此競爭激烈與變化快速的知識經濟環境下,組織活動發展涉及了組織學習、合作、應用等,而這些都與員工有關,當領導者以不同的方式領導時,會獲得不同的結果。本研究的目的為探討參與式領導(Participative Leadership) 與單位績效(Unit Performance) 之間的影響機制,其中採用知識分享(Knowledge Sharing)作為中介變項以及吸收能力(Absorptive Capacity )作為調節變項進行中介機制及調節機制的探討。


The purpose of this study is to explore the relationship between participative leadership (PL) and unit performance. Knowledge sharing (KS) was chosen as the mediator, absorptive capacity (AC) was chosen as the moderator. In this study, three versions of questionnaires were used: non-manager, manager version and top-manager version. Data were collected from multiple resources involving 262 top managers, 262 managers and 607 non-managers belonging to 22 companies and 52 units. Using regression analysis for data analyses, the results indicated that: knowledge sharing had mediating effects on the relationship between participative leadership and unit performance, and absorptive capacity had moderating effects on the relationship between participative leadership and knowledge sharing.
