  • 半導體產業有別於傳統產業,人才缺口中有許多為質性需求缺口。為培訓廠商所需專業人才,滿足其實務需求,具體且明確提升人才職能至廠商的標準是發展培訓課程的關鍵。本論文研究邀約半導體製造領域指標性企業參與職能調查工作,並訪談關鍵職務技術主管與工程師,進行增訂職能項目,建置關鍵工程師之職能指標,以滿足廠商人才需求標準,並建議開辦最佳學習路徑之培訓課程,以提升培訓成效。
    本論文研究提出半導體製造業人才專業能力盤點,以半導體製程及廠務工程師兩大類關鍵職務為個案,進行補足關鍵工程師職能差距之研究,透過論文研究發展彙編了八項職能基準,以及提供對應的職能培訓課程地圖。導入研究結論與建議,可銜接正規教育,適時提供職訓單位作為半導體製造廠之專業人才培訓之課程規劃參考。另外綜整本論文調查統計分析之項目,後續可規劃建置職能評測系統網站,期能在專業知識與技術訓練之外,透過職能測驗及建置等流程,明確發掘在職場展現高績效工作表現所需之職能項目,建立一套有效衡量職能水準之評鑑工具。
    本研究盤點半導體專業人員所需具備的職能需求;進而設計出一套半導體製造廠人員適用之培訓專業地圖及其學習路徑。期使人才能力發展更符合產業需求,以持續提升產業的競爭力。


    Unlike traditional industries, the semiconductor manufacturing industry has a significant lack of qualitative talent. Clear and concrete training methods based upon standards determined by semiconductor manufactures are necessary to both ensure the professional nurturing of talent and satisfy the practical needs of the industry. This study invited semiconductor manufacturing enterprises to participate in an investigational survey and interviewed technical directors and engineers in key positions at the enterprises to create updated employee competency items. The study then establishes competency indicators for engineers to satisfy the needs of semiconductor enterprises. The study concludes that training courses provide the best educational pathway for employees and enhance the efficacy of employee training.
    This study proposes a professional talent checklist for the semiconductor manufacturing industry. This study examines two factors, the semiconductor manufacturing process and plant engineers in key positions, to conduct critical analysis of the lack of qualitative talent of key engineers. Through examination of research papers, this study has developed eight benchmark competencies and provides an educational map of an employee competency training course. Based on conclusions and recommendations, this study has determined a system of formal education and timely provides the vocational training units of semiconductor manufacturers with a curriculum planning reference for professional training courses. The comprehensive statistical analysis of this study can subsequently establish a website for the evaluation of employee competencies. In addition to providing professional knowledge and technological training, the evaluation system can clearly identify core capabilities required for high-performance in the workplace by creating testing criteria and other evaluation processes to establish an effective assessment mechanism to measure workplace competencies.
    This study creates a checklist of the professional needs of the semiconductor manufacturing industry and then designs a system for which the semiconductor manufacturers can develop the professional training of personnel and their learning curriculum. Semiconductor manufactures will be able to nurture professional talent more aligned with industry needs and continually enhance the competitiveness of the industry.
