工作倦怠帶來職場問題已經是現代社會的普遍現象,無論是個人的心理狀況受影響更是造成績效不佳與企業人才流失的問題,工作存在壓力在負面情緒的累積下人的工作熱忱會逐漸遞減,進而導致績效低落,嚴重的會對社會抱持著負面的看法甚至憤世嫉俗,這會嚴重的影響個人與組織。本研究探討以主動積極性格與工作倦怠的關係,及因特質活化理論知覺主管支持、工作自主性是否會有調節的作用作為探討。
本研究是採用問卷調查法,以T銀行的理財專員為研究對象,共計回收有效問卷185份。階層迴歸分析結果發現:主動積極性格與工作倦怠有負向的關係,知覺主管支持可以調節主動積極性格對於工作倦怠的預測效果。其中當知覺主管支持越多,則主動積極性格與工作倦怠的負向關係越強,反之則弱。工作自主性可以調節主動積極性格對於工作倦怠的預測效果;工作自主性會強化主動積極性格對工作倦怠的效果。


Job burnout is a common phenomenon in modern society. This occupational disease, job burnout, causes serious vocational issues, which not only negatively affects the psychological status and job performance of the individual but also results severe manpower lost and brain drain problems in the corporate. Also, ardor of work of job burnout individuals is gradually decreasing under working pressure in the accumulation of negative emotion, which will result in low working efficiency and poor performance. It could be more worst if job burnout individuals take the passive attitude to against organizations or even the society.
In this study, we not only investigate relationships between proactive personality and job burnout but also access moderating effects of perceived supervisor support and job self-determination on job burnout by utilizing the trait activation theory.
In this study, we use T Bank financial management specialist as the study sample and 185 valid questionnaires are collected. Results of Hierarchical regression analyses of these valid questionnaires showed that:
Proactive personality and job burnout has negative relationship.
Perceived supervisor support can enhance the effect of proactive personality on job burnout, i.e., the more perceived supervisor support, the stronger the negative relationship between proactive personality and job burnout.
Job self-determination can adjust the forecast effect of proactive personality for job burnout. In addition, Job self-determination will strengthen the effect of proactive personality on job burnout.
