  • 本研究試圖探討產業環境面因素、組織認定、組織形象、心理安全感與留職意願之關係。透過問卷調查法針對國內一家A貨運公司的721位員工進行研究,研究結果顯示:(1)產業環境面因素:市場成長、商品服務差異化、產業競爭程度、需求穩定度與心理安全感有顯著正相關;(2)組織認定與心理安全感有顯著正相關;(3)組織形象與心理安全感有顯著正相關;(4)產業環境面因素:市場成長、商品服務差異化、產業競爭程度、需求穩定度與留職意願有顯著正相關;(5)組織認定與留職意願有顯著正相關;(6)組織形象與留職意願有顯著正相關;(7)心理安全感與留職意願具有顯著正相關;(8)心理安全感在市場成長、商品服務差異化與留職意願間具有「完全中介效果」,但在產業競爭程度、需求穩定度與留職意願間具有「部份中介效果」;(9)心理安全感在組織認定與留職意願間具有「部份中介效果」;(10)心理安全感在組織形象與留職意願間具有「部份中介效果」。


    The study explored the relationships among industry environment factors, organizational identity, organizational image, psychological safety and intention to stay. We conducted a questionnaire survey in a domestic trucking firm. Seven hundred twenty one employees from the trucking firm participated in the study. The result showed that: (1) Insustry environment has significant and positive related to psychological safety; (2) Organizational identity has significant and positive related to psychological safety; (3) Organizational image has significant and positive related to psychological safety; (4)Insustry environment has significant and positive related to intention to stay; (5) Organizational identity has significant and positive related to intention to stay; (6) Organizational image has significant and positive related to intention to stay; (7) Psychological safety has significant and positive related to intention to stay; (8) Psychological safety has “complete mediating effect” on the relationship between market growth and intention to stay, psychological safety has “complete mediating effect” on the relationship between commodity or service differentation and intention to stay, psychological safety has “partial mediating effect” on the relationship between firms compete in the industry and intention to stay, psychological safety has “partial mediating effect” on the relationship between demand stability and intention to stay; (9) Psychological safety has “partial mediating effect” on the relationship between organizational identity and intention to stay; (10) Psychological safety has “partial mediating effect” on the relationship between organizational image and intention to stay.
