  • 本研究欲從個人的正向情感、負向情感與從眾的角度進行員工沉默行為的探討。主要研究目的有二:(一)探討正向情感、負向情感以及從眾是否會影響員工沉默行為。(二)探討正向情感、負向情感對於從眾與員工沉默行為之間是否存有調節效果。
    本研究是以具有護理師執照或護士執照且在職的護理人員作為研究對象,採用滾雪球的抽樣方式,最後蒐集了182份的有效問卷,有效回收率為90.5%。
    本研究結果發現:從眾對員工沉默行為有顯著的正向關係;正向情感對員工沉默行為有顯著的負向關係;負向情感對員工沉默行為有顯著的正向關係;正向情感與負向情感皆無法調節從眾與員工沉默行為之間的關係。
    本研究結果除了提供關於員工沉默行為的實證資料外,也提供了管理者幾個可以降低組織內員工沉默行為的建議,並於最後提出研究限制與未來研究建議,以供後續研究的發展。


    This research was to explore employee’s silence behavior in terms of positive affectivity, negative affectivity and conformity. The purpose was to investigate that : Positive emotions, negative emotions, and conformity whether influence employee’s silence behavior ; Positive affectivity and negative affectivity whether moderate the relationship between conformity and employee’s silence behavior.
    This study collected survey data from the nursing workers. Via snowballing sampling, we gathered 182 valid responses, and the valid response rate of the questionnaire was 90.5%.
    The result showed that : Conformity and Negative affectivity had significant positive impact on employee’s silence behavior ; Positive affectivity had a significant negative impact on employee’s silence behavior ; Positive and negative affectivity did not moderate the relationship between conformity and employee’s silence behavior.
    Finally, not only hypotheses about employee’s silence behavior were confirmed by empirical data but the managerial implications to the managers were also drawn. Besides, the limitations and suggestions for future research were also suggested.
