近年來由於勞工意識抬頭,不管在福利制度、工作環境、工時與工作量都從以往的被動化為主動,也正因為這股潮流,增加了企業的營運成本,而台灣是以製造業為主的生產體系,採用大量的基層作業勞工,雖然從以往的傳統製造業演繹成高科技的電子業,仍免不了要雇用大量的作業人力,在這種又要資本密集,又需要勞力密集的情況下,基於成本競爭的考量下,多數的企業近年來,已漸漸轉而西進,而SMT則是一般電子組裝業裡的生產核心,具備資本、技術與人力同等重要的要求,也隨著遷徙大陸,然而除了人力成本的考量之外,SMT的高度流動率也造成製造部門運作的困難,而離職率高低跟工作滿意度有某種程度的正相關,故如何降低SMT從業人員的流動率,以提高工作績效,是企業必須思考的問題,今天在台灣碰到的問題,將來在大陸也會碰到。
SMT的機器設備是高度的資本投資,時時刻刻都在折舊,於是為增加其稼動率,除了機器保養的時間外,其餘的時間都應該處在運轉當中,於是乎為配合機器的運轉,輪班在所難免,然而因輪班作業使得個人作息,家庭生活,社交活動等受到嚴重影響。綜觀國內外對工作滿意度的研究頗多,但以SMT的作業人員為對象並不多見,故本研究以此類人員為對象,瞭解其現行工作滿意程度及是否因個人屬性之不同而有不同的結果;另外對不同的班別制度:做二休二、做四休二及三班制,探討是否對工作滿意度有差異。
本研究以國內某三家規模相當的SMT製造業之本國勞工為研究對象,並採問卷方式進行調查,共發出200份問卷,其中做四休二100份、做二休二及三班制各50份,回收165份,主要研究結果發現:
一、三個個案公司之SMT作業人員對工作的滿意度,尚未達滿意水準。
二、作業人員之工作滿意度因班別之不同而有顯著之差異,三班制最高,做二休二次 之, 做四休二最低;而三班制的中班是日夜班中最具滿意程度,做四休二的夜班則最不具工作滿意度。
三、其他各屬性在工作滿意度的表現上,據統計分析結果,並沒有顯著性的差異,但若以平均數來看,年紀大者、男性、高中(職)、已婚者及與家人同住,具較高之工作滿意度。


These years, the labor actively request more welfare, good working environment, and less working hours. All of those would increase the operation cost for the enterprise, even the manufacturing system is changed from traditional industry to high technology industry. It is still inevitable to hire mass of operation manpower. Also it is essential to have more technology, high equipment investment and stable operator for the high technology industry. Recently, there are many companies transfer to mainland China to save operation cost.

SMT is the core of system assembly industry what needs mature technology to promote the yield rate and efficiency, but unfortunately most of SMT factories encounter the high turn over rate in Taiwan. What’s the relationship between turn over rate and job satisfaction? That same problem will be happened in mainland China in the future.

SMT’s equipment is high capital investment, needs to keep machine running in 24 hours a day, so most factories to set up the “shift work”. The are normally three kind of “shift work” in the SMT manufacturing field, including “2 days work/2 days rest (2 shifts a day)”, “4 days work/2 days rest (2 shifts a day)” and “3 shifts a day (weekend will be over time when necessary)”. The study is to investigate the job satisfaction is affected by “shift work” properties? Or related to personal attribute, including sexual, age, marriage …?
The study adopts questionnaire, and issued 200 pieces totally, including “4 days work/2 days rest”*100, “2 days work/2 days rest”*50 and “3 shift a day”*50. To get 165 pieces of 200 questionnaires, and the main investigation conclusions are:

1. Most of the SMT operators don’t get the satisfaction to average level for those cases companies.

2. The operator of “3 shifts a day” has the best job satisfaction, but the “4 days work/2 days rest” is the worst. And the 2nd shift of “3 shifts a day” is the best one among all day or night shifts, but the night shift of “4 days work/2 days rest” is the worst.

3. All other personal attributes don’t have significant difference, but operators who are higher age, male, high school, married and live at home with higher job satisfaction in average.
