本研究主要探討倫理領導、領導者-成員交換關係品質與組織公民行為之相關性。本研究採問卷調查法,以目前大專校院行政人員為研究母群,依分層隨機抽樣的方式,抽取三十三所大專校院之行政人員進行調查,於九十七年二月至三月間進行施測,共計發出線上問卷660份,回收有效問卷399份,回收率達60%。問卷調查結果經敘述統計、信度分析、t考驗、單因子變異數分析、皮爾森積差相關分析、二階段結構方程模式分析,探討倫理領導、領導者-成員交換關係品質與組織公民行為之相關。
研究結果顯示:目前大專校院之倫理領導、領導者-成員交換關係品質與組織公民行為皆有中高程度的表現;而行政人員的服務年資、聘任身分、職位對倫理領導知覺有顯著相關性,職位則對其領導者-成員交換關係品質知覺有顯著相關性,而年齡、教育程度、服務年資、學校屬性、聘任身分及職位對組織公民行為有顯著相關性;倫理領導與組織公民行為之間有顯著的正相關,領導者-成員交換關係品質與組織公民行為之間有顯著的正相關,而領導者-成員交換關係品質對倫理領導與組織公民行為之關係有中介效果。
最後,依據研究發現與結論,提出建立行政領導者與行政人員良好之關係、遴選行政領導者亦要考慮其行為操守,和加強兩者的管理訓練發展之建議,以增進大專校院之領導者-成員交換關係品質與組織公民行為表現,以供作國內大專校院、教育機構與後續研究之參考。


The purpose of this study was to explore the relationships among ethical leadership, leader-member exchange quality, and organizational citizenship behavior. The research utilized the online survey questionnaire approach and sampled 660 administrative personnel from 33 universities and colleges by stratified random sampling method in February and March, 2008. The valid returns were 399, and the valid return rate was 60%. In this study, the statistical techniques included descriptive analysis, reliability analysis, t-test, one-way ANOVA, Pearson’s product-moment correlation, and two-step SEM approach to analyze the data and exam the relationships and effects among the variables.
The major findings of this study revealed that universities’ ethical leadership, leader-member exchange quality, and organizational citizenship behavior showed medium-high degree. There were significant differences in the administrative personnel’ perceptions of ethical leadership in terms of seniority, positions, and employeement status. Moreover, there were significant differences in the administrative personnel’ perceptions of leader-member exchange quality in terms of positions. Administrative personnel’ organizational citizenship behavior differed by age, education degree, seniority, school type, positions, and employeement status. We also found that there existed a significant positive relationship between ethical leadership and organizational citizenship behavior and a significant positive relationship between leader-member exchange quality and organizational citizenship behavior. The results showed that leader-member exchange quality were the mediators between the relationship of ethical leadership and organizational citizenship behavior.
According to the results we proposesd several suggestions such as building well relationships of administration leaders and administrative personnel, taking consideration of integraty and moral when choosing administrative leaders, and strengthening leaders and subordinators of their management training development. Suggestions for universities, educational policy makers and future research for reference are provided.
