  • 本研究的目的主要欲探討研發團隊成員的人格特質、研發團隊領導者之領導行為與團隊績效之間,是否存在工作滿足的中介效果。
    本研究以國內電子產業中的研發團隊成員為對象,有效樣本涵蓋79個研發團隊共174位研發團隊成員。研究結果發現:(1)研發團隊成員的人格特質與其工作滿足存在正向關係,其中以親和性和勤勉審慎性的影響最為顯著。(2)研發團隊領導者之領導行為與成員之工作滿足存在正向關係,其中以仁慈領導與德行領導的影響最為顯著。(3)研發團隊成員之工作滿足與團隊績效存在正向關係。(4)最後經由結構模式分析得知,研發團隊成員的人格特質與研發團隊領導者之領導行為會透過工作滿足的中介效果而影響團隊績效。
    本研究結果提供企業管理者可透過選才與塑造領導者的領導風格來提升成員的工作滿足,進而提升團隊的績效。


    The objective of this research investigates the mediation effect of job satisfaction: Does there exist the mediation effect of job satisfaction among the personality of members in a R&D team, the leadership of a team leader, and the team performance?
    We focus on domestic electronic industry. Effective samples cover 79 R&D groups and 174 R&D members. The results turn out that: (1) the personality of R&D team members correlates positively to their job satisfaction with the prominent affection from agreeableness and conscientiousness (2) there also exists positive correlations between the leadership of the R&D team leader and the team members with benevolent leadership and moral leadership the two most contributing factors (3) team performance and job satisfaction are positively correlated (4) results of SEM analysis reveal that the personality of R&D team members and the leadership of the R&D team leader would influence the team performance through the mediation effect of job satisfaction.
    This research suggests that business managers could boost team performance by elevating the job satisfaction of the team members through personnel selection and molding leadership of the leader.
