隨著老人旅遊人數日益增加的趨勢下，老人旅遊工作人力的培育無形中也成為重要的課題。以往研究老化知識對從事老人工作意願之影響已獲得證實，但本研究發現對老人態度在兩者間扮演中介的角色，並比較在學學生以及從業人員，此為過去少有之論述。
本研究採用問卷調查法，在從業人員方面以台北縣市旅行社為研究母群；在學生方面以台北縣市就讀教育部立案之旅遊相關學系學校為研究母群。採用立意取樣方式，各發送275份問卷，共回收517份有效問卷，(從業人員為257人；學生為260人) ，有效回收率94%（從業人員為93.45%、學生為94.54%）。本研究採用統計分析方式，包括描述性統計、信效度分析、t考驗、單因子變異數分析、皮爾森積差相關、結構方程式以及階層迴歸分析，並以實證方式驗證旅遊業從業人員與就讀旅遊相關學系學生之老化知識知覺程度與對老人態度及從事老人旅遊工作意願關係及其影響。
本研究發現結果歸納如下：不同性別、年齡之從業人員在老化知識知覺程度及從事老人旅遊工作意願達顯著差異；不同性別之從業人員在對老人態度達顯著差異。不同年齡、就讀年級學生在老化知識知覺程度達顯著差異。從業人員與學生之老化知識知覺程度及對老人態度之間具有顯著相關；從業人員與學生之老化知識知覺程度對從事老人旅遊工作意願之間具有預測力；老化知識知覺程度透過對老人態度的中介效果，進而影響從事老人旅遊工作意願，且從業人員與學生中介效果不同。最後，就研究發現與結論提出具體建議，提供老人旅遊人力培育相關機構及後續研究參考。

With the increasing numbers of elder tourists, the training of tourism staffs to care the senior tourists becomes more important. For the last two decades, studyies reveal that knowledge and attitude for aging have been significant influenced upon the service willingness to seniors. Few researches discuss these factors with a view of mediation relationship with service willingness. This research approach was survey questionnaire methods and sampled with a size of 550 (275 employees and 275 students) from tourism employees and tourism majored college students. The total number of valid sample is 517 (257 employees and 260 students), and the return rate is 94% in total (93.45% employees and 94.54% students). The applied statistical theory and methods include t-test, one-way ANOVA, Pearson’s product-moment correlation, hierarchical multiple regression analysis and SEM. After analyzing the collected data, we examined and identified the relationship and multi-effects among different variables.
The statistical results showed that tour guide’s aging knowledge to the elder has a positive effect on his service attitude and willingness. In addition, the correlations of aging knowledge and service attitude to elders are significant. The mediating effect of service attitude between aging knowledge and tour guide’s willingness to servce elder customers was also supported.
