本研究以台灣地區從事公共工程之各大工程顧問公司的規劃、設計及監造團隊成員為對象,探討在不同領導特性下專案經理人管理技能對專案績效之影響。
各研究變項(專案經理人的管理技能、領導特性、專案績效)之定義如下:專案經理人之管理技能,包括了領導團隊、發展成員、溝通協調與人際關係、解決問題、處理壓力等五個構面。領導特性,採用家長式領導的觀點,包括威權、仁慈、德行三個類型。專案績效,以團隊績效、合作滿意度及團隊承諾三個構面為主。
研究之主要結論:
一、專案經理人管理技能與專案績效之關係
專案經理人的解決問題的技能越好,則有助於整體專案績效的提升。專案經理人處理壓力的技能越高,則有助於提升團隊承諾。
二、專案經理人不同領導特性與專案績效之關係
專案經理人如能多運用仁慈領導與德行領導,則有助於整體專案績效的提升,而如使用威權領導則效果會較差。
三、不同領導特性下管理技能與專案績效之關係
專案經理人使用德行領導時,其解決問題的技能,會對專案績效之團隊績效、合作滿意度產生顯著影響。專案經理人使用威權領導時,其解決問題的技能,會對專案績效之團隊績效產生顯著影響。
The purpose of this study is to investigate the correlation between the project performance and the management skills of project managers. The data is from the project members of planning, designing, supervising teams in engineering consulting firms in Taiwan.
The definitions of all variables of this study are as following. The leadership characteristic is based on paternalistic leadership which having three types, authoritarianism leader, benevolence leader, and moral leader. The management skills of project manager include five dimensions, i.e. the capability of team leading, staff development, communication, coordination & personal relation, problem solving, and pressure management. The project performance is divided into three aspects, i.e. team effectiveness, cooperative satisfaction, and team commitment.
Major findings include the following:
(1)The correlation of project performance and management skills of project managers
The better problem solving skill a project manager has, the higher project performance it could be. The better pressure management skill a project manager has, the higher team commitment it could reach.
(2) The correlation of project performance and different types of leadership of project managers
If project managers could lead the team members with moral and benevolence leadership, the project performance would be better than that with authoritarianism leadership.
(3)The correlation of project performance and management skills under different types of leadership characteristic
The problem solving skill of project manager could enhance the team effectiveness and cooperative satisfactions while leading with moral leadership. The problem solving skill of project manager could enhance the team effectiveness while leading with authoritarianism leadership.
