  • 隨著團隊結構的盛行,企業無不以將團隊合作力量發揮到極致,創造高度競爭力為主要目標,而其中成功的關鍵就在於員工對於組織的忠誠度-組織承諾。而員工在工作的過程中,和同事之間的關係最為頻繁、緊密。因此在工作上與團隊成員的交換關係,同事之間是否有互助、回饋的行為,透過同事相互之間的職場友誼可能因此影響到員工對於組織的承諾。因此本研究以個人層次的觀點探討員工的團隊成員交換關係程度是否會直接或間接的透過職場友誼來影響組織承諾。
      本研究以不分產業正職員工為研究對象,透過便利抽樣及問卷調查法,共發出168份問卷,扣除填答不完整之問卷,有效問卷為155份,回收率92.3%。
    本研究採用階層迴歸分析後,獲得主要實證結果為:
    1. 當員工的團隊成員交換關係程度越高,其職場友誼越高。
    2. 員工的團隊成員交換關係對其價值承諾的程度存在正向關係。
    3. 員工的團隊成員交換關係對其努力承諾的程度存在正向關係。
    4. 職場友誼對於團隊成員交換關係與價值承諾之間具有中介效果。
    5. 職場友誼對於團隊成員交換關係與努力承諾之間具有中介效果。


    Recently, an increase in the study of Team Structure has become very popular; companies are applying the structure of Team Work to an extreme to produce high competiveness. The key to success is employees’ loyalty to the company- Organizational Commitment. At work, employees generally create tremendous amount of intimate and consistent relationship with their coworkers. Therefore, Team Member Exchange (TMX) relies on mutual assistance and feedback between team members, which could easily effect employees’ commitment to its organization. Thus, from an independent perspective, this research is conducted to focus on the how directly or indirectly Team Member Exchange affects Organizational Commitment.

    168 surveys were distributed to people works in different sectors, and 155 valuable surveys were collected, 92.3% collecting rate. After statistical analysis we have the following conclusions:
    1. Degree of Team Member Exchange has a significant direct effect on Workplace Friendship.
    2. Degree of Team Member Exchange has a significant direct effect on Value Commitment.
    3. Degree of Team Member Exchange has a significant direct effect on Effort Commitment.
    4. Workplace friendship plays a role as mediation effect to Team Member Exchange and Value Commitment.
    5. Workplace friendship plays a role as mediation effect to Team Member Exchange and Effort Commitment.
