  • 隨著社會變遷與科技的日新月異,工作形式與內容也日趨多變,員工於工作 中面臨的任務變得比過往複雜,企業不只強調員工知識的深度,更期望員工能多 方面發展,以不同領域的觀點拼湊組合出創新想法,也就是所謂隨創(Bricolage), 因此隨創不再只是發生於組織層次與創業領域中,現今更多更頻繁的發生於員工 每日工作環境中,使員工需要適應新的工作模式以及型態。而既然隨創頻繁發生 於每日的工作場域中,因此本研究欲針對此變項進行探究,是否員工能夠透過工 作中的隨創事件,影響個人的情緒,抑或能因此提升組織績效。
    本研究以情感事件理論與擴大建立理論為基礎,並以臺灣在職之正職工作者 為研究對象,探討工作隨創事件、情緒與心理韌性之間的關係,並且以道德觀點 作為調節變項,探討員工個人不同的道德觀點是否會對每日隨創與情緒之間產生 增強或干擾作用。本研究以日記式調查法進行,連續記錄正職工作者兩週內工作 天的問卷狀態,總共有 74 位受試者,最終回收 780 份有效問卷,並透過相關分 析、迴歸分析、驗證式因素分析以及階層線性模型進行資料分析。
    本研究結果顯示:(1)每日隨創感知對於每日心理韌性有正向影響。(2)正 向情緒會對每日隨創感知與每日心理韌性之間的關係產生影響。(3)道德觀點中 的功利主義對每日隨創感之程度與正向情緒間會產生調節作用。
    因此本研究根據實證分析出之結果,提出以下理論以及實務意涵貢獻,包含: (1)擴大延伸隨創在個人層次的影響。(2)企業可藉由增加在工作中隨創事件 頻率,增強員工心理韌性。(3)提供方式有效地區別哪些員工適合進行隨創任務, 藉此提升組織效率。


    With the rapid changes of society and technology, the environment of work are also changing. Nowadays, Corporates not only emphasize the employees' knowledge, but also expect employees to develop in various fields in order to come up with innovative ideas, which is also called bricolage. Since bricolage frequently occurrs in the daily work, this study explores whether bricolage could affect personal emotions or improve organizational performance.
    Based on the affective events theory and the broaden-and-build theory, the study investigated the relationship between bricolage, positive emotion, and resilience. This study was conducted by diary study method which used to collect 74 full-time workers for 2 weeks. A 780 valid questionnaires were collected and analyzed through correlation analysis, regression analysis, empirical factor analysis, and hierarchical linear modeling analysis.
    The empirical results showed that: (1) Daily bricolage had a positive effect on daily resilience. (2) Positive emotions had an impact on the relationship between daily bricolage and daily resilience. (3) Utilitarian moderate the relationship between daily bricolage and positive emotions.
    The implication of this study include: (1) Expanding the impact on bricolage at individual level. (2) Enhance employees’ resilience by increasing the frequency of bricolage at work. (3) Provide an effective way to know which employees are suitable for bricolage.
