國內人口高齡化的問題日益嚴重,而人口高齡化直接導致勞動人口降低,造成勞動力逐漸缺乏,其中又以製造業的衝擊最大,根據調查目前國內製造業已缺工將近十萬人,而解決勞動力不足等問題已成為企業的當務之急。本研究欲透過成功增齡的方式使員工對職涯感到滿足,進而提升其留任意願,以減緩製造業勞動力不足的問題。本研究是以職涯滿足為中介變項,主管支持為調節變項,分別探討成功增齡、職涯滿足與留任意願的關係,以及主管支持對員工職涯滿足和留任意願的影響。本文324樣本資料的迴歸分析結果顯示出成功增齡、職涯滿足、留任意願和主管支持之間具有正向關聯,職涯滿足在成功增齡與留任意願之間具有中介效果,而主管支持在職涯滿足與留任意願之間具有調節效果。最後,依據實證結果,本研究提出管理理論上的解釋及實務上之建議。


The aging of the population is becoming more and more serious, and the aging of the population directly causes the reduction of the labor force, resulting in the gradual lack of labor force, and the impact of the manufacturing industry is the most critical. According to the survey, the current domestic manufacturing industry has lacked of near one hundred thousand people, to solve the problem of labor force has been the top priority job for enterprises. This study aims to improve the retain intention through successful aging in order to alleviate the shortage of labor in the manufacturing industry and make staff feel satisfied for their career. This study is based on career satisfaction as a mediator variable, and supervisor support as a moderator variable to discuss the relationship of successful aging, career satisfaction, retain intention and supervisor support. Drawing on the data collected from 324 employees, it is found that there is positive correlation between successful aging, career satisfaction, retain intention and supervisor support. And there is a mediating effects between successful aging and career satisfaction, and there is also a moderating effect between career satisfaction and retain intention. Finally, based in the empirical results, some management implications and suggestions are proposed.
