近年來實習經驗對於求職的重要性提升,企業亦期望透過實習計畫網羅有潛力的人才。故本研究旨在探討實習成效與實習滿意對留任意願之關係,並且加入實習生對企業參與實習計畫目的之認知,以實習目的歸因作為調節變數。本研究針對275位過去曾經有實習經驗之學生進行問卷發放,以及後續之假設檢驗。結果顯示,實習成效與實習滿意對不同層面之留任意願皆為正向相關,而在調節效果方面,招募員工歸因能強化實習成效與實習滿意對留任意願之正向關係,企業形象則是僅能強化實習滿意對留任意願之正向關係。


In recent years, internship experience for students, to get their first job after graduation, has become more and more important. Employers also look forward to recruiting potential talents through internship programs. Therefore, this study aims to investigate the relationships between internship effectiveness, internship satisfaction, and intern’s intention to stay. Also, the author hypothesized that how interns perceive the purpose of their company has moderating effect on internship experience and intention to stay.

This study examined 275 students who had internship experience in the past, and conducted the subsequent hypothesis testing. Results show that internship effectiveness and internship satisfaction are positively related to different levels of intention to stay. In terms of moderating effects, it is revealed that when interns attribute the purpose to recruiting, successful and satisfied internship experience will lead to a stronger intention to stay. Furthermore, when interns attribute the purpose to enhancing corporate image, only internship satisfaction will lead to a higher intention to stay.
