  • 由於過去對於雙歧(ambidexterity)的探討多著重於組織層面,對於個人的雙歧較少進行探討,而過去學者亦認為個人雙歧(individual ambidexterity)是組織雙歧(organizational ambidexterity)的來源,因此個人達成雙歧對於組織達成雙歧並提升績效是具有關聯性的,因此,本研究將探討個人雙歧,並且設定於經理人層次進行探討。並由於高績效工作系統(High Performance Work System)會創造一個形成個人雙歧的情境,而本研究的目的即是探討高績效工作系統與經理人雙歧 (Manager’s Ambidexterity) 之間的影響機制,並以更符合變項特性的多層次觀點進行探討,其中採用共同語言與符號 (Share Language and Code) 以及吸收能力 (Absorptive Capacity) 作為中介變項進行中介機制之探討。其次探討共同語言與符號是否會透過吸收能力而影響經理人雙歧的發展。
    本研究問卷蒐集分為管理職與非管理職兩種來源,管理職樣本數為184,非管理職樣本數為346,分別隸屬於33間公司與79個部門。本研究採用階層線性模型 (Hierarchical Linear Models, HLM) 進行統計分析,而研究結果發現高績效工作系統會透過中介變項共同語言與符號、吸收能力正向影響經理人雙歧,並且共同語言與符號會透過中介變項吸收能力正向影響經理人雙歧。


    The purpose of this study is to explore the impact mechanism between High Performance Work System (HPWS) and Manager’s Ambidexterity (MA) through cross-level analyses. Share Language and Code and Absorptive Capacity (AC) were chosen as the mediators. In this study, two versions of questionnaires were used: manager version and non-manager version. Data collected from multiple resources involving 184 managers and 346 non-managers belonging to 33 companies and 79 units. Using Hierarchical Linear Models (HLM) for data analyses, the result indicated that: share language and code and absorptive capacity had mediating effects on the relationship between HPWS and MA, and absorptive capacity had mediating effects on the relationship between share language and code and MA.
